Operationalizing Truly Human Leadership

When we talk about leading with empathy and compassion, business leaders often dismiss it as too "touchy-feely" or even a weakness. They assume that focusing on human flourishing means sacrificing the bottom line.

But true leadership isn’t a choice between human care and high performance. In fact, organizational performance is a direct byproduct of an engaged and empowered workforce.

As we prepare for our launch of The Empathy Collective community, I am reflecting deeply on what it looks like to operationalize empathy in two incredibly demanding, fast-paced worlds: the high-energy manufacturing floor and the competitive biotech startup landscape. To explore this, I revisited Return on Empathy (ROE) podcast conversations I’ve had with Steve Gund, CEO of The Gund Company and Paula Soteropoulos, a veteran biotech CEO and serial entrepreneur.

Both exemplify what it means to lead from the inside out, turning empathy from an abstract corporate value into a systematized operational strategy.

Systematizing Listening on the Factory Floor

Steve Gund leads a multi-generational, family-owned manufacturing business that has achieved an astonishing 15% annual growth rate for three decades. His secret? He doesn't credit widgets; he credits an awakening inspired by the legacy of legendary leader Bob Chapman and his Truly Human Leadership philosophy.

Steve and his team built an organization wrapped entirely around a central purpose: To recognize and serve others so that lives are transformed. But they didn't just write it on a wall; they brought it to life in their daily work through:

  • Listen Like a Leader: They systematically trained over 300 team members in deep, empathetic interpersonal communication, a program designed by Chapman & Co. Leadership Institute.

  • The 5 Pillars of Continuous Improvement: From Gemba walks (going directly to the factory floor to connect with people) to Kaizen problem-solving groups, listening is built directly into daily operational processes.

  • IDPs Over Performance Reviews: They flipped the script on stressful performance reviews, replacing them with Individual Development Plans that ask a radical question: "What are your personal dreams in life, and how can we help you get there?"

Leading with Humanity in R&D-Driven Biotech

In the hyper-accelerated, R&D-driven world of biotech startups, leaders face a completely different landscape of high-pressure variables: intense capital allocation, rapid scaling, and pioneering unproven science.

How do you keep a business deeply human when innovating at the cellular level? You build a culture centered on listening.

Paula Soteropoulos’s 35-year career, including her path as Founding CEO of Akcea Therapeutics Inc and board roles at Ensoma, Kyowa Kirin Co., Ltd., Metri Bio and Dianthus Therapeutics, Inc., proves that hyper-growth and deep empathy are not mutually exclusive. Under her guidance, Akcea scaled to span 13 countries with multiple rare disease drug approvals. She achieved this by structurally hardcoding empathy into the business model:

  • Centering the Mission on the Human: Early on, Paula brought patients directly into the company to share their lived experiences. Listening to their heart-wrenching stories revealed critical disease symptoms that standard scientific protocols had completely missed, directly changing and improving how the company conducted its clinical trials.

  • Collaboration Over Hierarchy: In an industry that demands rapid, high-impact choices, Paula leverages empathy as a decisive tool. It ensures that diverse engineering, clinical, and operational perspectives are actively integrated before big bets are placed.

As Paula notes regarding her management philosophy:

When a metric is missed or a target falls short, don't bring out the hammer. Look at the process, look at the system, and look at the person.

An organization where performance and human flourishing feed each other isn't a fantasy. It is entirely possible when leaders possess the will, conviction, and systemic tools to make it real.
